This innovative program allows new nurses to work on multiple hospital units and receive 1:1 mentoring from hospital leaders. This has been a top recruitment and retention strategy for UPMC St. Margaret. Because of its success, the program has been adopted by 18 other hospitals throughout the UPMC system. Casey has presented her work on this project at conferences with both poster and podium presentations, including winning a People’s Choice and Education and Innovation Award.

UPMC St. Margaret Professional Practice Model

St. Margaret Professional Practice ModelAt UPMC St. Margaret, our professional practice model is founded on relationship-based care. This framework focuses on servant and compassionate leadership, commitment to self, and cultivating meaningful relationships with peers, patients, and families. Our professional practice model is represented by the sunflower.
The nurse is the constant for those that we serve, however, the nurse alone cannot drive excellence. It is the unifying mission to care for self and others and to focus on the patient and family as the center of what and how we do it as a team of healthcare professionals. The delivery of care is interprofessional using our values of Caring and Listening, Quality and Safety, Responsibility and Integrity, Dignity and Respect, and Excellence and Innovation.
Our professional practice model aligns with the UPMC vision of “putting our patients, health plan members, employees, and the community at the center of everything we do and creating a model that ensures the patient gets the right care, in the right way, at the right time, every time.”

UPMC St. Margaret My Nursing Residency Program

UPMC My Nurse Residency is a 12-month program that is based on the Vizient AACN Graduate Nurse Residency Program. My Nursing Residency is designed to support new nurses during the transition from student to professional nurse. The curriculum covers three main categories essential for transition to practice including leadership, quality outcomes, and the professional role. An experienced team of clinical nurse educators, staff nurses, and nurse leaders provides ongoing support and mentoring for each nurse resident. Our hospital is a leader in graduate nurse satisfaction with our program, as evidenced by data from the Casey Fink Graduate Nurse Experience Survey.

During My Nursing Residency, nurses complete a project that aims to improve patient care. In 2021, two nurses were accepted to present their work at the 2021 Vizient Clinical Workforce and Nurse Residency Conference, which is a first for the UPMC system!

  • Jennifer Vonada, BSN, RN, PCCN, CNIM, presented her project, “Patient Education-A Relationship Between Medication Knowledge, Patient Satisfaction, and Hospital Readmissions.” This initiative reinforced the individualized patient care plan with patient education. Nurses were instructed to highlight new or important medications on the patients’ Daily Plan of Care during bedside shift report and then follow up with the patient about their medications throughout their hospital stay. At the conclusion of her project, nurse communication HCHAPS scores increased by 11.7%, and readmissions improved by 44.2%. Since completing her work, she now serves as a facilitator for the My Nursing Residency program, mentoring others as they transition to practice.
  • Markie Maraugha Stocke, ASN, RN, CCRN, is a graduate of the UPMC St. Margaret Critical Care Rotational Program. She presented her work, “Making the Case for Real-Time Validation: Reducing CLABSIs in the ICU.” Her project focused on central line care and central line-associated bloodstream infections (CLABSI) prevention in the ICU. Because of her work, cultural changes happened at the bedside that resulted in zero CLABSIs in the ICU!

Shared Leadership Decision Making at UPMC St. Margaret

UPMC St. Margaret supports a structure of autonomy, excellence, and innovation. Our shared governance structure looks at our destination in professional nursing and how we can contribute to the culture of nursing excellence. Shared governance empowers nurses at every level to participate in decision-making and make hospital-wide changes using the best evidence.

The Evidence-Based Practice and Research Council promotes nursing clinical research within our hospital. Their initiatives have made an impact not only at UPMC St. Margaret but also throughout the UPMC system.

  • The Evidence-Based Practice and Research Council initiated an online journal club in March 2020. Nurses can read current nursing literature on topics relevant to their practice and obtain continuing education credits. The journal club is now used by the nurses throughout the UPMC system.
  • To promote the dissemination of research and quality projects, the Evidence-Based Practice and Research Council hosts the annual Clinical Research Forum. The Clinical Research Forum has been recognizing the work of UPMC nurses since 2005. All UPMC hospitals are encouraged to be a part of the Clinical Research Forum by either presenting their work or attending the conference in person or virtually.
  • The Council mentors nurses in evidence-based practice and Institutional Review Board research projects and abstract development. Evidence-based cultures need mentors to advance and sustain evidence-based practice. Our council supports innovations and encourages policies to be research-driven. Our council collaborates with interdisciplinary groups to promote innovation in practice and the dissemination of nursing best practices.

The Professional Development Council (PDC) is responsible for driving the professional development of nurses at UPMC St. Margaret. The main goals of the PDC are retention, recruitment, and recognition, with a strong focus on Magnet®. They sponsor various recognition and developmental events such as the DAISY award, Cameos of Caring, Certified Nurses Day, and Nurses Week. Community outreach is also an important pillar of the PDC structure. In 2021, the PDC began driving the unit-based shared governance councils by mentoring and developing the chairs of the unit councils. The PDC was instrumental in developing the structure of the unit-based councils and continues to offer support.
